ÖRGÜTSEL MUHALEFETİN YENİLİKÇİ DAVRANIŞLAR VE ÖRGÜTSEL ÇEVİKLİK ÜZERİNE ETKİSİNDE PSİKOLOJİK AYRICALIĞIN ARACI ROLÜ

Abstract

Teknolojik ilerleme ve girişimcilik faaliyetlerinin desteklenmesinde Teknoparklar önemli bir işlev üstlenmektedir. Bu nedenle, Teknopark bünyesindeki insan kaynaklarının niteliklerinin belirlenmesi ve verimliliklerinin artırılmasına yönelik çalışmalar büyük önem taşımaktadır. Bu araştırma, örgütsel davranış alanındaki güncel başlıklardan biri olan örgütsel muhalefeti, Teknoparklar bağlamında ele almakta; örgütsel muhalefetin yenilikçi davranışlar ve örgütsel çeviklik üzerindeki etkilerini incelemeyi amaçlamaktadır. Ayrıca çalışmada, psikolojik ayrıcalığın bu ilişkilerde olası aracılık rolü olup olmadığı da analiz edilmektedir.
Söz konusu değişkenler arasındaki ilişkilere odaklanan çalışmaların literatürde sınırlı sayıda bulunması, bu araştırmanın alana özgün bir katkı sunma potansiyelini artırmaktadır. Araştırmanın örneklemini İç Anadolu Bölgesi’nde faaliyet gösteren Teknoparklarda çalışan 523 personel oluşturmaktadır. Veri toplama sürecinde; örgütsel muhalefet (Kassing, 2000), yenilikçi davranış (Scott ve Bruce, 1994), örgütsel çeviklik (Sharifi ve Zhang, 1999) ile psikolojik ayrıcalık (Campbell ve arkadaşları, 2004) ölçeklerinden oluşan bir anket formu kullanılmıştır. Elde edilen verilerin geçerliliği ve güvenilirliği doğrulayıcı faktör analiziyle değerlendirilmiştir. Doğrudan hipotezlerin test edilmesinde basit doğrusal regresyon analizi tercih edilmiştir. Aracılık etkisinin belirlenmesinde ise Preacher ve Hayes’in (2008) geliştirdiği Process Macro yöntemi ile birlikte Sobel testi uygulanmıştır.
Araştırma sonuçlarına göre; dikey muhalefet ile psikolojik ayrıcalık arasında negatif, örgütsel çeviklik arasında ise pozitif yönlü bir ilişki saptanmıştır. Diğer yandan, yatay muhalefetin psikolojik ayrıcalıkla pozitif bir ilişki gösterdiği belirlenmiştir. Ancak psikolojik ayrıcalığın, hem dikey hem de yatay muhalefetin örgütsel çeviklik üzerindeki etkisinde anlamlı bir aracılık rolü oynamadığı sonucuna ulaşılmıştır. Araştırma sonunda, elde edilen bulgular doğrultusunda kuramsal ve uygulamalı önerilere yer verilmiş, aynı zamanda çalışmanın sınırlılıkları da tartışılmıştır.
